In the 1st episode a bunch of soldiers of some kind or whatever, had to complete some kind of quest (could be 2 rival teams), and as they proceeded they showed different talents, and in the end they have been given ability to transform into an animal, which would represent their talent. (for example dexterious guy, get ability to transform into monkey or something like that).

Beast Wars: Transformers definitely fits your description. There were two rival teams (the Maximals and Predacons) and they were indeed on a mission of sorts (to get off of the planet they crash-landed on—while searching for Energon crystals and discovering who the Vok are).

I keep coming back to Knights of the Zodiac, but I don't think they fully transform.

The story follows five mystical warriors called the "Saints" (or "Knights" in some adaptations) who fight wearing sacred armors named "Cloths", the designs of which derive from the various constellations the characters have adopted as their destined guardian symbols. The Saints have sworn to defend the reincarnation of the Greek goddess Athena in her battle against the other Olympian gods who want to dominate Earth.
